高校毕业生求职面试自我效能的心理辅导研究

【摘要】 通过对国内外职业自我效能感研究领域的评价，以新的视点分析客观因素影响高校毕业生求职面试自我效能感的特征，探索在客观环境下目标适度、元认知整合、个性效应等自我效能的心理辅导策略，提升高校毕业生求职面试自我效能感的心理素质。

随着人才市场供求关系的波动变化，高校毕业生求职面试自我效能感的心理素质也随之发生变化。毕业生求职心理压力越高，面试自我效能感越低，否则相反。本课题组对受金融风暴影响的广西电力职业技术学院2009应届毕业生求职面试抽样调查351人显示：充满信心的有11.6%，信心不足的有48.7%，基本上没有信心的有39.7%;其中因信心不足和基本没信心而出现焦虑与自卑分别占63.9%和41.3%。据此，本课题组以客观因素新视点，研究探讨高校毕业生求职面试自我效能感的心理救助辅导。

一、 研究的界定与依据

求职面试自我效能是运用美国教育家班杜拉(Bandura) 自我效能感理论在职业教育领域的实践性应用研究。

上世纪80年代以来，根据班杜拉自我效能“个体对自己行为操作的认知”理论观点，国内外有关职业自我效能感的研究主要集中在两方面：一是与职业内容有关的自我效能研究;二是与职业行为过程有关的自我效能研究。两者通过编制和修订各种测量职业自我效能感量表的实践探索，将职业自我效能感理解为个体对自己能否胜任和职业相关的任务或活动所具有的信念。

与职业内容有关的自我效能感测量研究，其着眼于职业所规定的具体内容，其关注点是个体对自身完成这些具体内容能力的信念，如职业所需要的或所规定的工作职责或任务。1996年美国学者Betz 和Borgen以霍兰德六种职业兴趣为基础编制出“技能信心量表”(SCI)，旨在测量与不同职业兴趣类型相联系的活动或任务的自我效能感;2005年我国学者王祯等人又运用此量表进行了调查与因素分析，验证了量表所包括职业自我效能六因子结构。

与职业行为过程有关的自我效能感测量研究，关注的是与职业行为过程有关的自我效能感，它是指个体对自身完成有关职业行为过程，实现行为目标能力的信念。1983年美国学者Betz与Taylor又借鉴美国学者Crites的职业成熟度理论模型中职业选择能力部分的结构合作设计出“职业决策自我效能量表”(CDMSE)，用于测量个人需要成功作出职业决策时的信念程度;2002年我国学者郑日昌和张杉杉以国内两所理工院校大学生为被试，编制了“中国大学生择业效能感问卷”(CDMSE—C);2007年我国学者朱锋等人就中国大学生职业决策自我效能的结构和现状作了探讨，设计的量表大致涵盖了自我主观求职信息与社会客观职业信息等。其研究的焦点运用自我效能理论来理解和解决职业决策困难的有效性，正如我国近十多年来高校毕业生就业供大于求的“人才饱和”状态的严峻现实。国内学者运用Solberg等人于1994年编制的“职业寻找自我效能量表”(CSES) 研究大学生职业寻找的心理，指导大学生合理就业。

班杜拉(Bandura)自我效能理论，本身是为了解释不同个体在面临相同任务时所表现行为的信念。综合上述职业自我效能感研究发现，运用量表测量职业自我效能感是主观测评求职决策者对自己将要完成的职业任务所需要用能力，并非对信心的评估。

考查客观外部环境与个体心理行为的关系，整合求职面试自我效能感的心理救助辅导，提升高校毕业生求职面试成功率，正是当前国内高校业内人士关注的话题。

二、 影响因素对比的研究

为了弄清干扰高校毕业生职场个体信念认知的根源，按照心理学“人的心理活动是一个复杂过程，受诸多主观和客观因素的影响” 的原理，课题组从客观环境与学生主观能力等两方面因素进行抽样问卷调查，从中解剖高校毕业生求职面试的心理行为形成因素。

(一) 与客观因素相关的对比调查

高校毕业生作为求职者扮演着双重角色，既要接受提问与被动考察，又要自我表现出争取积极主动，始终处于一种努力想表现自己却又不知从何处表现自我的心理压力状态。课题组选择广西电力职业技术学院2008届和2009届11个专业500名毕业生求职面试心理因素的问卷调查，考察全球金融风暴前后两个不同时段客观因素对大学生求职面试自我效能感的心理反应状况，调查采用书面即答收卷汇总方式。表1是两个不同时段毕业生求职面试自我效能感的心理反应调查对比状况。

这一调查对比的结果表明，受客观环境因素的作用，2009届高校毕业生求职面试的心理自我效能感明显低于2008届毕业生求职面试的心理自我效能感。

(二) 与主观因素相关的对比调查

当今是知识能力时代，专业知识与技能是高校毕业敲开求职就业大门的资本。为此，课题组选择学生“学习成绩、学生干部、社会实践经历”三项能力指标，对广西电力职业技术学院2008届和2009届两届毕业生参加招聘单位面试通过率取向调查对比，解剖金融风暴前后不同时段的主观因素，对高校毕业生求职面试自我效能感的心理影响度。表2是取样有效数据对照效果。

从取样调查对比显示， 2009届毕业生除综合指标项目“三项指标同时具备”能力求职面试成功率明显高于其他三项指标外，各项指标能力对求职面试影响显著度不大。

可见，外界客观因素水平对高校毕业生求职面试自我效能感的心理信念行为产生影响。

三、 形成特征分析

班杜拉(Bandura)自我效能感理论强调与特定领域的关联，分析客观因素对求职面试自我效能感的归因特征有：

(一) 期望心理偏离客观现实

课题组问卷调查广西电力职业技术学院毕业生求职面试312名中，希望通过面试“一步到位”找到符合自己身份“体面”的工作而不是临时工的占89.1%。高校毕业生求职面试期望值高与客观环境要求往往显现不一致性。求职期望值偏离了客观现实，从而承载着面试心理压力。

(二) 归因心理判断失当

归因是指学生对自己学习信心中成功与失败的原因推论，也是反思成败的原因。求职面试作为一种制约求职者的特殊外部环境，学生在求职考官面前，若面试问题难度适中，学生应答自如，这时学生的心理信念就能够有效地控制外部环境影响下的潜在应激源。反之，便会受其困扰，损害到归因心理机能的反应。如出现面试反应迟钝，答非所问，思路混乱等现象，求职面试自我效能感的心理行为受到影响。

(三) 认知心理维度失调

认知是一个心理学名词，是人们获得知识或应用知识的过程，也是人接受外界信息通过大脑加工处理转换成内在的心理活动，进而支配人的行为，这个信息加工过程即认知外部信息心理维度过程。高校毕业生求职面试认知是求职者一种被动认知外部信息活动，其直接影响求职者的心理行为调节。认知心理维度失衡冲突主要有：

一是认知心理与外界竞争力的冲突。在高校专场招聘会上，大公司招聘白领岗位，往往吸引人潮般的毕业生应聘形成一比几十或一比几百的竞争局面。面对如潮般的客观外部就业竞争场面，急于就业的高校毕业生潜意识产生种种能力不足的心理压力，将行为注意力转向面试可能会失败的潜在因素上，而不是将有效主观能动性运用在实现能力目标的情境要求，从而产生求职面试自我效能感低。

二是不定外界信息源的心理失衡。求职面试是用人单位通过不定性信息交流，全面了解求职者是否与所需人才吻合。高校毕业生要从招聘提问内容或面试官眼神里判定考官对自身表现认知度，对一个社会阅历少的年青学子来说难免心理迷失无自主力。尤其世界经济格局的多样化，用人单位需求人才也显现多元格局，这种浩瀚不定

的求职面试信息资源，必然给大学生带来心理的紧张和压力，降低面试自我效能感。

四、 实施心理救助方略

人的自我效能信念行为受个体的心理因素所调控。针对客观因素是主要造成高校毕业生求职面试的心理问题，实施高校毕业生求职面试自我效能感的心理救助，应遵循以下原则：

(一) 目标适度心理救助辅导原则

在就业竞争激烈的外部环境下，充满自信始终是求职的敲门砖。自信不是追求无度的理想目标，是目标适度与实际客观现实的统一。其救助从毕业生认清形势调整心态为出发点，让学生不切实际的求职理想目标平衡着陆。

高校毕业生在求职面试过程中，常因期望与客观现实发生冲突，失去面试求职信心，给面试考官的感觉是求职者缺乏能力。课题组心理咨询师接待2009届毕业生李某心理咨询，这名来自偏远山区的优秀大学生干部，曾获省级助学奖金，各门功课与动手技能都是毕业生中的佼佼者，以高分通过南方电网公司招聘笔试后进入面试环节，当在考场获知若自己被录用将分到山区做巡线工时，脑子突然一片空白，说话结结巴巴，表现判若两人。最后该生的面试以失败而告终。

像李某那样出现就业理想目标与客观现实不一致所产生心理冲突的学生占心理咨询53.1%，有的求职学生因怕面试失败而出现怯场，甚至个别出现考场胃痛、心跳加速、面色潮红等躯体不良反应，直到面试结束后心理紧张状态持续一个星期左右才恢复正常。

树立学生求职面试的心理信心状态，在于辅导学生树立良好的心理调控力和社会适应力，即帮助学生了解社会人才需求环境与正确评判自身综合素质指数的统一，把握求职目标的理想适度。如“先就业后择业是大学生实现人生价值目标的基础”或“艰苦环境能锻炼人”等心理信心暗示救助辅导，让学生以一种开放的心态去关心社会了解社会用人环境，使自身的理想、信念与心理行为跟上时代的外界环境发展步伐，与社会人才需求相接轨。

未来社会需要复合型人才，但任何一位顶尖的科学家都不可能掌握所有的知识和接收所有的信息资源。目标适度心理救助，在于引导学生对所从事的工作方面的信息以及自己所感兴趣的东西掌握好，其他方面的信息知识尽可能地广泛涉猎，保持一颗平常心以不变应万变。

(二) 元认知的心理整合救助辅导

元认知包括对自身心理状态、能力、任务与外部认知策略等方面的认识。高校毕业生求职面试自我效能感的高低，从层面上是学生职场的心理素质情绪表现，实际反映出为求职者面试前所积累就业心理内外能量元认知要素的整合上。

一是职业生涯规划的心理救助辅导。首先高校心理咨询师主动配合大学生职业指导课程教学，引导大学生认知职业生涯规划，明确自我认知与外部认知的生涯决策与生涯行动的求职整合认知方法，确定自身将来的职业发展方向，制订和有针对性的行动计划去填补自己和职业目标之间的差距。如在校一年级学生咨询心理困惑时，救助辅导主要从求职整合心理效应，即在“你的学习计划、目标与你今后职业生涯规划有何联系?”、“你应该先做什么?如何分步完成这些任务的路子?可能会遇到的困难如何解决?”这些表面上与学生求职面试自我效能的心理因素关系不大，实际是学生求职面试整合元认知心理救助辅导的基础。

二是专业能力的心理救助辅导。其反映辅导学生确定自身目前和未来求职所具备的专业知识、专业技能、专业证书、专业经验和专业素养上。高校心理咨询服务需要建立在以学生为服务中心的个体认知活动，发挥学生的主观能动性。如运用元认知策略中的规划、监控、调节等，辅导学生自我监督与管理自己的专业学习能力提升，让学生认知提升专业学习能力与今后求职面试所达到的职业目标的一致性，从而提升学生的求职面试外部环境竞争心理主动权。

以救助学生模拟求职面试心理稳定的训练辅导为例，让学生思考以下问题：你在集中注意力认真思索吗?你能够听懂正在学习的内容吗?是否有问题要问心理咨询师?能够把你自己认为重要的东西记录下来吗?你善于创造和把握学习职业生涯的机会吗?你该如何积极探索适合自身的求职学习方法?等等。

上述能力元认知，表面看是主观能力的心理整合救助辅导。实际有意识地引导学生养成自我监控自己心理的学习进程习惯，提升毕业生抗衡外部环境对求职面试心理干扰的辩证统一。

(三) 个性效应的心理救助辅导原则

求职者面试前的心理准备，包括研究面试重点内容，获得面试官考核的真正内涵，需要高校心理咨询师走出传统的求职面试困惑程序的知识记忆心理救助，向个性效应救助辅导转变。

一是首因效应救助辅导。从某种意义上说，面试是供需双方心理上的较量。作为应聘者了解对方的心理特征，就能做到将被动面试变为主动面试。运用首因效应救助辅导，掌握面试官的基本心理特征，有助于毕业生求职面试自我效能感的心理个性效应正常发挥。

首因效应又称初始效应(primary effect)，属心理学范畴的概念，当不同的外界信息结合在一起时，人们总是倾向于重视前面的信息。2010年12月份课题组通过对广西区内外参加本学院应届毕业招聘洽谈会51家的访谈调查得出结论，招聘单位考试官在与毕业生面试开始前，已根据毕业生推荐表资料对求职者产生了最初印象的占87.7%。

运用首因效应心理学原理，尽可能让自身的缺点和不足被优点和特长所掩盖，将个性效应“第一印象”为面试考官所认可。课题组将2010届供用电专业求职面试20名毕业生分为两组，一组没有提示首因效应心理辅导，另一组集中施予首因效应心理辅导。实验结果第一组通过初次面试1 人，占该组面试通过率10%;第二组通过初次面试6人，占该组面试通过率60%。

“第一印象”的首因效应心理辅导，不仅体现学生求职面试的能量广度准备，更是从心理深度实现“最佳状态”的个性面试效果。所谓干净整洁适宜面试着装，是保持面试最佳状况。若高校心理咨询师通过学生个性服装的首因效应，为主考官塑造一个想象空间，让对方联想求职者坐上这个职位时的样子，那么这个职位非你莫属。如工科高压输变电专业的学生一身实习专用的行业高压线路工作服，给面试考官联想起高压线路工的工作情景，无疑对求职面试者来说是“利器”首因效应的面试先机。

再如没有求职者不知道“您好”、“谢谢”等礼貌用语，但当被传召入面试室时，先向引领人员(接待员)表示谢意，转向主试官先问一声好，然后转身静静地把门关好等细节礼貌，并不是每一个求职者都能做到的，这个细节面试礼貌反映出个性心理首因效应。面试引领人员(接待员)也许就是面试官经理(人事部门)的秘书或干事，甚至是人事部门的主管，求职者目中无人礼貌不到位，引领人员(接待员)可能是有发言权的。可见，当毕业生进入考场的一举一动将给考官留下首因效应。

二是职场个性效应救助辅导。有的毕业生走出面试考场后自叹“太紧张”或“面试话题太离谱”等，其实“冷场”失败的背后，正是毕业生职场个性效应的心理恐惧忧郁。解决学生职场个性效应“冷场”的最佳救助辅导，是通过模拟角色心理训练的有效途径之一。如引导学生运用轻松的“套近”话题，可减轻求职者的职场心理恐惧忧郁，消除面试官对求职者的错误评判，但过分“套近”话题并不能反映职场个性效应，在客观上反而妨碍应试者面试时间。因此，职场个性效应救助辅导，以引导学生明确通过列举一至两件有根有据的事实说明自己的个性实力或通过对公司的一件事情来赞扬招聘单位，从而表现出自己职场个性效应求职能力。

总之，高校毕业生求职面试自我效能的心理救助原则千变万化，如环境调节、自我静思、松弛练习和幽默疗法等原则，这些都是针对高校毕业生不同个体的求职面试特殊心理问题所采取的应变策略。只有根据毕业生的自身特殊心理变化因素，让心理问题学生从咨询交流救助中获得求职面试成功的期待与喜悦，使其养成良好的心理素质，达到个体求职面试的主观能力因素与客观因素的辩证统一，最终实现求职面试自我效能感的最大化。
